Edwards, Scott and Raju (p. 71, 2003) have defined the term recruitment as ââ¬Å"organizational practices and policies developed for the primary purpose of motivating applicants to apply, remain in the candidate pool, and accept offers. â⬠Recruitment has been traditionally considered to have a minor role in the hiring process. Earlier the term recruitment to the hiring managers was primarily a means to indentify and use the sources, for instance the print media, which would give the maximum output in terms of applications from promising candidates. The importance of recruitment has increased multi-fold in recent times. This has been due to trends in 1990s like the changes in market which has necessitated a need for a large work force of specialized labors, and the internet which has given a wide platform for both the recruiters and job searchers to come in contact with each other (Edwards, Scott and Raju, p. 71, 2003). As a result of these trends the organizations have come to a scenario that not many people might apply when a job is posted. Even when the organization has selected a candidate it can no longer be assumed that they would be accepting these offers. Hence, there is an increasing awareness among people who take care of a companyââ¬â¢s recruitment that the process covers far more than merely looking out for sources where the advertisements for job openings are to be put. This report gives an overview of the recruitment trends and selection practices in recent times in UK, the factors impacting these trends and selection practices in the country. Recruitment trends in UK in recent times The recruitment practices of organizations in UK have seen a drastic change in the recent times. Various practices and conditions are seen to exist in the organizations these days, which were not present a few decades ago like provision of creches, job-sharing, part-time work, and home-working. There is also a lot of stress on gender equality by the various companies. For instance, banks are seen to be the pioneers in devising various schemes to hire and retain women. Another of these trends is also to review policies such as those which used to encourage early retirement based on various conditions (Hendry, p. 42, 1995). There have been some additional schemes like performance related pays, which brought about the appraisal management system to fore. The trends for various organizations in UK is to use systems like the 360 feedback system for performance related pays, to motivate their employees so that they stay and work with the company and see this translated to an increase in the pay packages (Anderson, p. 130, 2005). Internet boom has been seen to impact all the aspects of businesses. Recruitment is no exception, and has seen a major change in the way companies recruit people. The trend to adopt internet as a means to recruit people, has also seen in face of the increasing number of companies looking to recruit people. The ease of finding people has increased as the companies can now access databases of people living in far off places in a short time. The online recruitment activity in UK increased by 30% for August 2007, from last year August 2006 (Monster, p. 1, 2007) For the managerial vacancies, the trend is that the vacancies are filled from the internal labor market while the senior management positions are as likely filled internally as externally. This trend means that on the supply side there has been an increase in new entrants in the labor market while on the demand side the organizations have a need for new managerial recruits. Selection Practices in UK in recent times Swift and Robertson (2000) cite several surveys conducted for selection practices to point out that the employers use a wide range of selection techniques depending upon the type of jobs for which the people are being recruited. They also said that the survey showed that no one method for selection was used as a standardized or stand-alone technique in small, middle, and even large sized corporations. The most used current selection practices were found to be application forms, interviews with single interviewer, panel interviewers, personality tests, references, ability tests, selection centers, CVs, and group selection centers. Despite the many reports of unreliability and invalidity, traditional selection methods of interview, application form and references are the most popular selection practices used. Of these, personal interviews are considered to be the most widely criticized method of selection, and the third most popular toll behind reference checking and application forms. The more sophisticated techniques like the assignment centers and psychological testing are relatively less used in UK. Though there has been a rise in the number of psychometric tests used by large sized corporations while selecting new recruits, the traditional methods are still the most common tools for selection (Brewster, Mayrhofer and Morley, p. 60, 2004). Brewster, Mayrhofer and Morley (2004) also point out that there has been a rise in the flexible working practices in UK, in particular the non-standard contracts. There has been a rise in flexible contracts related to salary packages like sharing profits, introduction of performance incentive and also flexibility in the working hours. Changing environment in UK in the last few decades Organizations in UK faced the impact of the economic changes that occurred in 1980s through the 1990s. There were changes in the economic environment, labor law, government labor market policy, demographic changes and also the political climate, all of which had an impact on the organizations and hence their personnel management policies. There was a severe recession of 1980-81, followed by a period of growth till the early 1990s and again a slump in the last quarter of 1990s when the economic growth ceased (Hendry, p. 23, 1995). Due to the recession in the country there was a need for bringing in more foreign currency, hence imports became cheaper and foreign firms were drawn to the UK market. All of these brought about a collapse in the manufacturing sector which could not keep up with the measures taken by the government to bring up the recession. The industries began to restructure and this brought about the internationalization of various firms due to acquisitions and mergers (Hendry, p. 25, 1995). The trend for internationalization was present in UK but was chiefly restricted to Europe both in terms of trade and movement of capital. But the 1980s and 1990s saw the companies expand overseas in other countries to explore newer market and / or use cheaper labor due to the inherently tight labor market (Hendry, p. 27, 1995). There were other changes for instance the demographic and social changes brought about by the education system, which meant that more people were trained in higher education, and hence the labor force fell sharply through the 1980s. However, the proportion of women entering the labor market started to rise. Politically too UK saw marked changes as the Thatcher government gave way to new governments and different work related policies as well as the overall policies (Hendry, p. 40, 1995). Effects of External Environment on Labor Markets All the changes in the UK environment affected the personnel management practices by the organizations. The section above gave a brief on some of the major environment changes while this section would be giving the impact of the changes on the labor market and the next section would give the corresponding consequences in the recruitment and selection process. The collapse of the industrial segment in UK had far reaching impacts on the labor market. There was large scale unemployment which was well over 3 million for almost five years, with large regional imbalances. There were forced redundancies and many of the units were closed down. This made the companies look out for increased measures in productivity by using flexible working practices. This also led to the sharp demarcations between the various levels of employees. The slump led to internationalization in two ways. First the people in the middle class who were traditionally the labors increasingly sent their offspring to universities for higher studies. This led to an increase in the number of people qualified tor white collar and professional jobs, and the number of labors decreased. Organizations in UK hence started looking to countries in Asia and Africa for filling this labor gap. There were also direct acquisitions which led to foreign companies acquiring stakes in UK companies, which led to internationalization. The internationalization brought people from different cultures in contact with each other on regular basis. This meant that the people needed to be culturally conditioned to blend in easily with the increasingly changing work environment. The increase in the number of women in the industry at various levels brought about massive changes in the working culture of the organizations. There were issues like employee safety and newer incentives were introduced to attract employees like facilities of creches, providing pick-up and drop facilities. Effects of External Environment on Recruitment Process The labor market in UK has traditionally being tight due to the reasons outlined above. The market was affected due to two important events foot-and-mouth disease and 9/11 crisis. These events brought about crisis in the financial markets, a fall in tourism and other related activities, thus increasing the unemployment. However, in spite of these changes the labor market remains a challenge for recruiters in terms of recruitment and selection (Brewster, Mayrhofer and Morley, p. 48, 2004). The recruiters need to attract people to work in their organizations, which is the first important step. The second step is to follow a rigid but effective selection process which would ensure that the right people have been selected to work in the company. Recruitment and selection process are seen to be the most important functions of Human Resource Management process. This is because an effective recruitment and selection process ensures an efficient labor force while a poor one might have negative effects to the companyââ¬â¢s productivity which are long lasting. The companies prefer that their employees are sources both internally and externally, so that the internal employees are motivated and fresh blood is brought into the company which is necessary for innovation. The rise in technology especially the internet has seen to it that the companies can have a diverse work force. The large companies have also used software technologies to use databases to keep track of their employees for checking their performance levels which would air the process of internal recruitment. UK companies traditionally preferred to fill their positions internally especially for managerial recruitments, though this is changing in the face of internationalization. Various organizations are also seen to improve the process of re-training and provide attractive incentives like performance related packages for recruiting and retaining employees (Brewster, Mayrhofer and Morley, p. 0, 2004). Effects of External Environment on Selection Process After potential candidates apply for the position, the selection process must ensure that the most promising candidates are selected for the positions. This is again a challenge to the recruiters because of the increasing stress laid on the employees to excel not only in their job but also added skills like team-spirit and adapting to change. Many of the positions require that the candidate must be comfortable for working in newer locations, which was traditionally limited to people in the sales and marketing department. In addition, the potential candidates must also be abreast with the fast changing technological environment, and be able to cope up with it. All these must be the elements of the selection process, which means a high burden for people designing the process to ensure only the right candidates, are selected (Brewster, Mayrhofer and Morley, p. 60, 2004). As is already mentioned above, personal interview though is the most criticized, is still the most preferred by recruiters in UK. The reason for this is probably the importance the company people give to personal judgment. With the increasing number of people coming from different regions and countries, references and applications are considered to be the most important tools in the selection process. The reference checking is done with due diligence and the responses are always recorded. In many cases, the companies also go in for reference checking by employing private agencies to check up on the potential candidate. Application forms are of course the necessary input for any further steps in the selection process (Brewster, Mayrhofer and Morley, p. 60, 2004).

Based on the social exchange theory our organization decided to outsource a small part of the work to an external service provider. Ours is in the hospitality sector and we selected a small service provider expecting that we would receive personalized service. While we wanted to save costs we ended up paying much more as we did not receive the promised services. We had to discontinue with this agent. The evaluation of the service provider is important before signing any contract. In the future we would seek details of the businesses handled and the types of service offered. We did not receive the benefits expected; social exchange was unjust. In the hospitality sector, service excellence counts. The organization recognizes that to deliver excellent service the internal customers have to be focused upon. It is a reciprocal arrangement ââ¬â the organization focuses on meeting the needs of the employees and the employees deliver service excellence which in turn benefits the organization. To meet this organizational objective, the organization valued their internal customers and provided motivation through different means. The organization was successful in achieving their objective because the employees felt needed and recognized. This served to motivate them and they could deliver their best to the external customers. The employees and the organization, both gained in the process. This example explains the costs and rewards in the relationship, which is the essence of the social exchange theory. On another occasion I needed a day off to attend my ailing brother but was denied the day off. A colleague of mind stood by my side and requested the supervisor to grant me leave. He would extend his working hours and complete my part of the sch eduled task. In exchange he asked for something which relieved me of the obligation while benefitting both of us. He wanted a particular item from the downtown area where I lived and which would cost him the entire day to get it. He would have to take leave instead. Hence, if I could do him this favor, it would save him a day off and the journey downtown which was very far from his place of residence. This example of social exchange involves voluntary actions of individuals motivated by the returns expected. I readily agreed because there was no question of indebtedness or owing to each other involved. Thus in the social exchange two parties are involved and work towards mutual trust, benefit and enhancing relationships. This also forms the basis of how social structures are created. Relational Dialectics Theory Relational dialectics suggests that people in relationships constantly feel the push-and-pull of conflicting desires. Cleveland is in the running to host the 2009 World Figure Skating Championships, and area leaders are betting that a bit of North Coast hospitality will give the city an edge over two other cities hoping to host the event. The U. S. Figure Skating Association site selection committee visits Cleveland today and Thursday and is seeking information to help its members narrow the field of potential sites. The associationââ¬â¢s representatives will appraise the ice rinks at Quicken Loans Arena and the Wolstein Center. They also will meet with Cleveland leaders and the local figure skating community, which includes a dozen separate skating organizations comprising the Greater Cleveland Council of Figure Skating Clubs. A U. S. Figure Skating Association spokeswoman declined to identify the two other finalist cities. She said the organization wonââ¬â¢t comment on the selection process until mid-April, when it makes its recommendation to the International Skating Union, the sportââ¬â¢s governing body. But Spokane, Wash. , also is in the hunt, according to the Spokesman-Review in Spokane. The cityââ¬â¢s business and community leaders had a red carpet rally along Post Street in Spokane to demonstrate their support of the event. Cleveland has its own plans for wooing the event that is expected to bring its host city $30 million. It begins with showing that Clevelanders will embrace the skating championship and not simply host it, said David Gilbert, president and CEO of the Greater Cleveland Sports Commission. The organization promotes amateur sports events and activities in the region. ââ¬Å"When this event is here, it will mean everything to this community,â⬠Mr. Gilbert said The sports commission and assorted community leaders, including Mayor Frank Jackson, will drive home this point with discussion of past successes such as the International Childrenââ¬â¢s Games and the U. S. Figure Skating Championships that Cleveland hosted in 2000, he said. The skating championship still holds the record for highest attendance in a non-Olympic year, Mr. Gilbert said. They can also list financial and in-kind support among Clevelandââ¬â¢s strengths. Mr. Gilbert said the commission has secured $900,000 in commitments already. He declined to name the donors. The commission will begin operations June 28, a day after a planned fund-raiser at Nationwide Arena aimed at promoting the citys amateur sports history to a local crowd. She will head the two-member commission, which will be structured as a charitable nonprofit in which donations are tax deductible, rather than the not-for-profit association status of the bureau, whose downtown Columbus office will house the commission. Within two years, the commission is expected to grow to a staff of seven, about even in size with many sports commissions in other cities but far smaller than the sports commission in Indianapolis, which has a staff of 30 and has operated for more than two decades. Its a very competitive market, Logan said. Over 200 cities are going for the same events we are. Logan, secretary to the National Association of Sports Commissions, knows what other cities are doing to attract athletic events. The Columbus commission is long overdue, she said, and will allow her staff more opportunities and resources to attract sporting events. Should Xenotransplantation Be Allowed? Xenotransplants have a long history in modern medicine. In late 1963 and early 1964, a team from Tulane University led by Keith Reemtsma, MD, did kidney transplants from chimpanzees into six patients, and one of them survived for nine months subsequent to the transplant. By 1974, including investigational surgeries performed by Thomas Starzl, MD, of University of Pittsburgh, around 20 patients had received xenotransplants. In this essay, I will examine if xenotransplantation should be allowed. Xenotransplantation is the removal of cells, tissue or organs from one organism and then implanted into another organism (Nuffield, 1996). A xenograft is a surgical graft of tissue between different species. The most liable source of transplantable organs is currently the pig. A modern technique from molecular biology that is now used to alter a donor organ is referred as gene knockout technology. Specific genes are inactivated through this way. Hypothetically, gene knockout technique can eliminate genes for antigens or other factors that induces rejection from animal organs and tissues permanently. Scientists are trying to make the human immune system accept transplants of pig organs by genetic engineering to modify the pig. Research teams are trying to delete specific pig genes or inserting human genes to modify pig cells into a less foreign matter to the immune system by accessible laboratory techniques. The manufacture of transgenic organs is an approach to shield animal organs f rom rejection by humans without need for immunosuppression. With the aid of transgenic technology, genes that can prevent rejection are added. In transgenic modification, either all the animal cells that contain the foreign gene which is incorporated firmly into their genome expressing the protein, or only chosen cells contain these genes due to the presence of promoters that are precise for a single cell type (Levinsky, 1996). Suzanne Ildstad, who is the director of Institute for Cellular Therapeutics in Louisville, Kentucky does bone-marrow transplantation research. In year 1995, she performed a baboon bone-marrow transplant into Jeff Getty, a man infected with HIV and therefore has AIDS. Bone marrow makes immune system cells. The main aim was to shield Getty from infection by replacing his collapsing immune system with a HIV-proof baboon immune system. Getty is still alive even though the baboon cells functioned for merely two weeks (Agnew, 1999). Besides that, enough animals could be reared to supply sufficient organs and tissue to surmount the current shortage of human organs and tissue for transplantation. Pigs are the considered the liable candidates because they are highly tamed, have large amount of litters, grow rapidly to maturity and their organs are the correct size. They can be bred in sterile environments, and this decreases the chances of transmission of certain pig diseases to humans. Successful xenotransplantation of genetically modified organs and tissue would eradicate the need for the careful matching of the organ or tissue with the recipient, necessary in transplants between human beings in order to lessen rejection by the immune system. This predominantly benefits people who have difficulties finding compatible organs and tissue (Nuffield, 1996). The potential benefits are obvious, but the harm that it also brings cannot be overlooked. The human immune system consists of an intricate network of defense against disease and other foreign substances. When an organ from an animal that is evolutionarily remote is introduced, the human immune system shows a violent response. In hyperacute rejection, antibodies that appear pre-primed to attack tissues of another species convene the complement cascade, a range of proteins in the blood which attacks the interior walls of the transplants blood vessels, causing organ rejection within hours or even minutes. Patients died either due to graft rejection or because of infections resulting from the use of large doses of immunosuppressive drugs (Agnew, 1999). Animal organs may come with unwanted viruses or infectious organisms. The foremost concern involves porcine endogenous retroviruses (PERVs) because they are able to infect human cells in-vitro and cannot be eliminated from the source animals genome. In the more notable research projects, three classes of infectious type C PERVs have displayed its ability of infecting human cells. PERVs can infect both pig and human cell lines. This shows that PERVs is most likely to replicate in pig transplants and human cells in immunosuppressed xenograft recipients. Scientists believe that there is an intolerable threat to public health related with xenotransplantation because of the lack of alternatives to counter risks posed by PERVs (Uncaged, 1999). Moreover, there is a possibility of initiating a human epidemic. Zoonotic infections have the potential to expand beyond the individual and into the public. The likelihood for xenogeneic infections to be transmitted through human populations poses a public health concern. Furthermore, the risk for health care workers who interacts with the xenograft recipient is higher than for the community at large (Uncaged, 1999). Finally, the use of animals as a source of xenotransplant organs will raise an ethical storm. The main concerns of bioethicists and animal-rights advocates are whether humans have the moral right to exploit animal organs to save human lives. The debate is further strengthened when we consider the suffering, exploitation and annihilation of animals (Nuffield, 1996). In conclusion, xenotransplantation can solve the shortage of organ supply, minimise the need for careful matching of the organ or tissue with the recipient and also has therapeutic effect. On the contrary, it might be potentially harmful to patients through infection or rejection. Risks for zoonotic infections that can spread to the community are high and ethical issues such as exploitation of animals would be raised. (1000 words)

This notorious topic is nothing new, however, there is an ongoing debate as to whether or not make it legal for couples of the same sex to engage in a marital status. Although the bond between two homosexuals is ââ¬Ëdifferentââ¬â¢ from two heterosexuals, the idea is the same: a union between two people. Imagine designing a dream home with all the color and space conceivable. This illustrates the work of an interior designer. A "schemer, intriguer, or plotter," could prosper in a career of design (dictionary.com, 'designer'). A career in interior design allows innate abilities of creativity and organization to be practiced in satisfying a client's desire for style and flare in their home or workplace. The work of an interior designer requires a natural skill to work with people and to decipher what a client desires. "The designer's job is to evaluate, plan, and design the interior areas of residential, commercial, and industrial places." (Careers in Focus: Design.) A few simple jobs consist of helping clients to select fixtures and furniture, supervising the coordination of colors and materials, obtaining estimates and costs within the client?s budget, and overseeing the execution and installation of the project. Some very important details designers must be aware of are the architectural requirements, space planning, and the function or purpose of the environment. In the past, there have been many famous artists, but few of them contributed their artistic skills to the design of the home. Michelangelo was a famous interior designer who created the most magnificent places for the richest of people. He made quantum use of his beautiful sculptures and paintings to create a rich ambiance. This is how interior design first began as a career. Years later, furniture, draperies, and wall coverings were included. Elsie de Wolfe was the first to practice interior design in the 1950s. Those who are genuinely committed to a fulltime career in designing know that urban areas and big cities pay better and provide more career options. In small town areas there is less demand for the input of an interior designer. Self-employed designers work for clients at a set, hourly fee, but majority of designers work in a firm for either a straight salary or an hourly fee to clients. In interior design, because there is so much flex given to each designer in a firm, there really are no requirements of benefits, insurance, or retirement plans. Society and History of Class Struggles At first glance, sixteenth century Shakespearian drama and the nineteenth century dialectic philosophy expressed by Marx and Engels share no probable relationship to one another. Upon closer examination, however, developments in contemporary Shakespearian England illustrate that the social and economic centralization that generate the necessary characteristics of a proto-modern nation state were emerging in sixteenth century England. The unprecedented urbanized demographic shift created by the Enclosure Acts, which enabled the systematic destruction of the feudalistic relationship between the peasantry and the nobility; the emergence of a state sponsored market economy; the destruction of the Spanish Armada in 1588 and the resulting ascendancy of English navel power; and the galvanizing image of English nationalism contained in the figure of Queen Elizabeth I all provided a compelling backdrop for the existence of modern class based antagonisms within Shakespearian dramatic theme s. In Shakespeareââ¬â¢s play, The Merchant of Venice, a modernistic class-conscious theme develops around how several of the playââ¬â¢s characters manipulate sources of wealth in order to achieve social equality. The rise of international markets, readily available sources of credit, and the overall "commodification of English society" (Lecture, 9/3/03) had created a new commercial dynamic in Shakespeareââ¬â¢s era that gave form to a financial meritocracy never before possible in English history. Consequently, in Shakespeareââ¬â¢s play, the tension that results from the challenges presented to the status quo by the commercialization of society manifests itself through the exchange of gifts and debts between three principle relationships. In the characters of Antonio, Portia, and Shylock, Shakespeare illustrates that as a result of the commodification of society even the motivations for expressing generosity are now subject to a cost/benefit analysis. Variously stifled by the traditional limitations placed upon on them by their social positions, Shakespeareââ¬â¢s central characters in The Merchant of Venice seek to address their frustrations through an economic advantage, which in the end analysis, works to emphasize a connection between Shakespeare and the basis of modern class antagonisms. The relationship between Antonio and Bassanio exemplifies the business nature of friendship portrayed throughout The Merchant of Venice.
